Does everyone have the same crew their whole career because they don't lose any men? Is there a mod that has crew members be "transferred" or retire between missions to make you have a few noobs amongst your ranks? Or are there any house rules for this?

You can hire, fire,retire your own crew each time your at port.
The options are in the stock Sim, but for the real experienced crew you need some renown to get them with. Other than that they get experience on each patrol slow but sure.

I think Beery or someone included some sort of "die roll" thingy in one of their mods for retiring yourself as kaleun after some reasonable number of patrols, but I don't remember seeing anyone extend that concept to other crew members.
During my first career, when I got past about 8 or 9 patrols, I started releasing one of my senior officers back in port after every patrol or two to simulate them getting promoted into their own boats. However, I lost my boat (to some ridiculously uber-radar-toting WWI-era 4-stacker destroyer off New York, not because of my rookie officer replacements) before I got around to trying that with my regular crew guys. It would be interesting to have more info about the turn-over rate among U-boat crews (I think it was pretty high) and then try to apply that yourself in port between patrols. It would certainly make the crew management part of the game more interesting/meaningful.

I have never finished a career yet were I have not lost any crew,and am on my 3rd career now and it always happens in 45 courtisy of the RAF.It's a big ocean out there but they somehow find a way to crash into my conning tower.

After 4 or 5 patrols I begin rotating my most senior officers out to simulate their promotions. For the men lower down in the ranks I don't bother since their mostly cogs in the wheel anyway.

SH3 Commander recommends when you should transfer your officers in order for them to take command of their own boats.
For me it is almost 1943 so I have decided to keep mine for the duration in this campaign. Selfish I know but I want to survive. Maybe if there is another war and another campaign they will get their chance then. |

Well i made my own system, i roll a 10 sided die and a roll of 10 means they leave for whatever reason (transfer, leave of absensce, enlistment up, you imagine it). Works well, i usually lose a few crewmen each time i come in but not the whole lot. It just sucks to lose your radio qualified guy, but hey i guess that happened to real crews so i let him go. My top officer i give him a 1 in 5 chance of going to get his own boat.

My 1st crew mutinied, the 2nd lot went on shore leave and only half of them came back, the 3rd lot won't even speak to me, I think I'm going about this all wrong.

In your main office screen in a career just click on the filing cabinet in the corner. Thats where you can hire new crew and dismiss others.
